DETERMINAN KINERJA SDM: KAJIAN TENTANG PENGALAMAN KERJA, RELIGIUSITAS, DAN KEPEMIMPINAN SPIRITUAL

Abstrak
Studi literatur ini bertujuan untuk menganalisis hubungan antara pengalaman kerja sebagai aspek kuantitatif, religiusitas sebagai aspek personal, dan kepemimpinan spiritual sebagai aspek struktural dalam membentuk kinerja sumber daya manusia. Metode yang digunakan adalah penelitian pustaka kualitatif dengan pendekatan sintesis tematik mengikuti prosedur tinjauan literatur sistematis. Hasil penelitian menunjukkan bahwa pengalaman kerja memberikan dasar pengetahuan, keterampilan, dan kearifan praktis yang memungkinkan karyawan untuk melaksanakan tugas secara kompeten dan efisien. Religiusitas memberikan motivasi internal, kompas moral, dan kerangka makna yang membuat karyawan bekerja dengan integritas, dedikasi, dan etos kerja yang kuat. Kepemimpinan spiritual menciptakan lingkungan organisasi yang memungkinkan nilai-nilai keagamaan diwujudkan dan pengalaman kerja dimanfaatkan secara optimal, melalui penciptaan makna, pemupukan rasa memiliki, dan pembangunan budaya organisasi berdasarkan nilai-nilai luhur. Ketiga faktor ini saling memperkuat dan secara kolektif membentuk ekosistem yang kondusif untuk pertumbuhan kinerja yang unggul dan berkelanjutan. Karyawan berpengalaman dengan religiusitas tinggi yang dipimpin oleh pemimpin spiritual akan mencapai tingkat kinerja yang jauh lebih tinggi jika masing-masing faktor bekerja secara independen. Studi ini memberikan kontribusi teoritis untuk memperkaya literatur manajemen sumber daya manusia dengan mengintegrasikan dimensi kuantitatif, personal-spiritual, dan struktural, serta secara praktis memberikan landasan reflektif bagi organisasi dalam merancang kebijakan pengembangan SDM yang komprehensif.
Abstract
This literature study aims to analyze the relationship between work experience as a quantitative aspect, religiosity as a personal aspect, and spiritual leadership as a structural aspect in shaping human resource performance. The method used is qualitative library research with a thematic synthesis approach following systematic literature review procedures. The results indicate that work experience provides the foundation of knowledge, skills, and practical wisdom enabling employees to perform tasks competently and efficiently. Religiosity provides internal motivation, moral compass, and meaning framework that makes employees work with integrity, dedication, and strong work ethic. Spiritual leadership creates an organizational environment that allows religious values to be actualized and work experience to be optimally utilized, through creating meaning, fostering belonging, and building organizational culture based on noble values. These three factors reinforce each other and collectively form a conducive ecosystem for the growth of superior and sustainable performance. Experienced employees with high religiosity led by spiritual leaders will achieve performance levels far beyond if each factor worked independently. This study contributes theoretically to enriching human resource management literature by integrating quantitative, personal-spiritual, and structural dimensions, and practically provides reflective foundations for organizations in designing comprehensive HR development policies.
