Building a cohesive team is a key factor in the success of the educational process at the elementary level, particularly in madrasahs like MI Al Mustofa Pasuruan. The main obstacle encountered is the suboptimal implementation of leadership that is able to motivate, inspire, and pay attention to the individual needs of team members, resulting in a lack of cooperation and collective spirit. This study aims to analyze the role of transformational leadership in strengthening team cohesion at MI Al Mustofa Pasuruan and evaluate the effectiveness of its implementation. A qualitative approach was used through in-depth interviews, observation, and documentation, involving 13 informants selected purposively. The results showed that the implementation of transformational leadership, especially the aspects of inspiration and personal attention, significantly increased the motivation and sense of belonging of team members, and strengthened cooperation among staff. These findings strengthen the theory that transformational leadership has a positive influence on team development in elementary education environments and suggest the need for specific training for school leaders to improve these competencies. This study provides practical and academic contributions in the context of leadership development in local culture-based madrasahs.
