THE ROLE OF SELF-EFFICACY IN MEDIATING THE INFLUENCE OF MOTIVATION, SOCIAL ENVIRONMENT, AND COMPENSATION ON CAREER DEVELOPMENT

The career development of employees within government institutions, such as the Ministry of Religious Affairs in Ponorogo Regency, still faces various challenges, one of which is low self-efficacy, which affects the suboptimal development of individual career potential. This study aims to analyze in depth the role of self-efficacy in mediating the influence of motivation, social environment, and compensation on employee career development. This study uses a quantitative ex-post facto approach and Partial Least Squares Structural Equation Modeling (PLS-SEM). This study involved all employees at the Ministry of Religious Affairs in Ponorogo, with a population of 60. Probability sampling was used to select each member of the population, ensuring an equal chance of being selected. This selection process resulted in a sample size of 53 employees, considered representative of the overall population. The research results indicate that self-efficacy has a positive and significant effect on career development, while motivation, social environment, and compensation do not show a significant direct effect. The social environment and compensation are proven to have a positive and significant influence on self-efficacy, but they do not provide a significant mediating effect on career development. The structural model's ability to explain career development is 48.00%, while the predictive contribution of self-efficacy to career development reaches 42.30%. Based on these results, the study recommends strengthening programs to enhance self-efficacy and creating a conducive work social environment to optimally support employee career development.
