Emotional Intelligence, Organizational Support, and Nurse Performance: A Moderated Mediation Model

Abstract
Nurse performance depends on how personal capabilities become usable clinical knowledge under organizational conditions. This study examines whether tacit knowledge sharing transmits the relationship between emotional intelligence and self-reported nurse performance and whether perceived organizational support strengthens that process. Survey data from 172 nurses at a general hospital were analyzed using partial least squares structural equation modeling. Emotional intelligence was associated with performance directly and through tacit knowledge sharing. Organizational support was associated with greater knowledge sharing and strengthened the emotional intelligence–knowledge sharing relationship, producing a conditional indirect association with performance. The study explains how a personal emotional resource becomes an interpersonal knowledge behavior under supportive organizational conditions. Hospitals should combine emotional-competence development with credible support and protected knowledge-sharing routines.
